Organizational Design & Change Management

Effective organizational design is not about restructuring for its own sake. It is about ensuring that structure, processes, talent, and rewards all enable and support the strategic direction.

TDV brings a structured five-phase methodology, grounded in the Galbraith STAR Model, to engagements ranging from targeted redesign projects to complex transformation programs. Work spans organizational diagnosis, structural design, role clarity, governance, and change activation, always in close partnership with leadership and stakeholders rather than as an external imposition.

Clients have included hospital systems, PE-backed growth companies, professional services firms, and nonprofits. Gavin also teaches Organizational Design at Cornell University's ILR School, ensuring the work stays grounded in current evidence alongside practical experience.

Talent Assessment

Understanding leadership capability, objectively and in context, is foundational to good hiring, development, and organizational decision-making. TDV has delivered hundreds of talent assessment engagements across selection, internal reorganization, and M&A due diligence contexts.

Assessment work spans individual leader evaluation, team diagnostics, and leadership due diligence for private equity and venture capital transactions. Formal due diligence engagements have been delivered for PE and VC investors, providing an investor-grade view of leadership capability at the point of a transaction.

Compensation & Benefits

Compensation structures that are misaligned with strategy, market, or internal equity create friction that is difficult to diagnose and expensive to ignore. TDV brings a structured, methodology-grounded approach to compensation design, including job evaluation, grading frameworks, pay band design, and incentive program development.

Work in this area draws on WTW (Willis Towers Watson) methodology experience and has been delivered across a range of sectors and company stages, from early-stage firms establishing their first compensation frameworks to larger organizations benchmarking against the market.

Effective leadership is the most direct lever an organization has on performance. TDV's coaching work is built on that premise, and on over 250 coaching engagements delivered across 140+ organizations since 2012.

Individual coaching engagements focus on the transitions and challenges that matter most at the senior level: new role onboarding, performance under pressure, leadership style, and team dynamics.

TDV is a founder-led practice. In most engagements, clients work directly with Gavin Pommernelle throughout — from initial diagnosis through to delivery. Where the scope or nature of an engagement calls for it, TDV draws on a small network of trusted coaches and subject matter experts.

About the Founder

Gavin Pommernelle is the founder of Talent Driven Value. He brings nearly 30 years of experience spanning global CHRO roles, independent consulting, executive coaching, and academic instruction.

Before founding TDV in 2012, Gavin served as CHRO at Synovate, a global market research firm with 6,000+ employees across 50+ countries, and at Harte-Hanks Inc., a US-listed marketing services company. He also held the HR Director role at Pentland Brands PLC, based in London and Hong Kong.

Since 2012, TDV has delivered engagements across 170+ client organizations in 25+ sectors, including over 250 coaching engagements, hundreds of talent assessments, and formal OD projects for organizations ranging from early-stage startups to large hospital systems.

Gavin holds ICF Professional Certified Coach (PCC) accreditation and an MBA from Heriot-Watt University. He currently serves as an Adjunct Instructor at Cornell University's ILR School, teaching Organizational Design. He also serves on the Board of Directors at Gaudenzia, a $140M behavioral health nonprofit.
